Perhaps you recognize this

You used to be the person everyone could count on.

The one who figured things out. The one who stepped in when something wasn't getting done. The one who stayed late to make sure everything was right, and those qualities helped you get promoted.

But now you're responsible for people, and you may have noticed something frustrating.

  • You're still the one everyone comes to for answers.
  • You delegate, but find yourself checking every detail.
  • You know someone needs feedback, but another week passes without the conversation.
  • You leave meetings with more action items than you walked in with.

And somehow, despite having a team, you're still carrying too much of the work.

You know you need to lead differently. The question is how to change the habits that made you successful in the first place.
The deeper work

Why knowing how to lead doesn't always change how you lead.

Most managers have heard the advice. Delegate more. Communicate clearly. Build trust. Coach your people. Hold them accountable. You might even have attended workshops on all of it.

But when something goes wrong and the pressure is on, what happens?

You step back in. You take control. You solve the problem. You try to keep everyone happy. Because those responses have worked for you before.

The Manager to Leader Intensive focuses on the patterns underneath those responses.

You'll examine the assumptions about responsibility, control, approval, and personal value that influence your decisions as a leader.

Then you'll practise different ways of responding to the situations you face at work.

So the next time your team needs something from you, you have more options than simply stepping in and doing it yourself.

The Last Ten Questions

This is a short version of the Control Audit you'll complete at the intensive. Open your messages or inbox and try it now.

I

Look back

Find the last ten questions, requests, or decisions your team brought to you, by message, email, or at your desk.

II

Sort them

A — Only I could have handled this.

B — They could have, with clearer permission or information.

C — They could have handled it already.

III

Notice your response

For every B and C, ask yourself: what did I do? Did I answer it, fix it, or take it back?

Here's what's hard to unsee
Every time you answer a question your team could have answered, you teach them to bring you the next one.

The dependence you feel isn't only a gap in their ability. It's a pattern you're both practising, and you're the one who can change it first.

At the intensive, this is where your Control Audit begins. You'll look at why you step in, decide which decisions to hand back, and practise the language for handing them back in a way that sticks.

The experience

One day to see what's keeping you stuck. Thirty days to practise leading differently.

At the Manager to Leader Intensive, you'll identify the leadership pattern most likely to be holding you back.

You'll practise different approaches to delegation, coaching, accountability, and difficult conversations.

And you'll leave with a one-page plan identifying the behaviour you'll work on changing.

Then, over the next 30 days, you'll put that plan into practice at work and return for a live follow-up session to examine what's changing.

The goal is straightforward:

Become the leader who develops the people around you instead of being the person they depend on for every answer.
What becomes possible

Imagine handling these moments differently.

When someone brings you a problem…

Instead of giving them the answer immediately, you know how to ask questions that help them think it through.

When you delegate an important task…

You can set clear expectations and accountability without needing to control every step.

When a difficult conversation is overdue…

You have language to address the issue directly, without becoming unnecessarily harsh or avoiding it altogether.

When someone disagrees with your decision…

You can stay clear about your responsibility without needing everyone's approval.

When your team is waiting on you…

You begin recognizing where you may be unintentionally creating that dependence—and what to do differently.

These are the kinds of everyday leadership moments we'll work on together.

The framework

The five shifts from manager to leader

The intensive is built around five leadership identity shifts.

01
From Doer

to Developer

You became successful by delivering results yourself. Now your leadership depends on helping others deliver them.

Explore what makes it difficult to let go of work and how to develop the people who can take it on.

02
From Controller

to Trust Builder

You want high standards. You also want a team that can function without constant oversight.

Learn to establish clarity, ownership, and accountability while loosening your grip on the process.

03
From Problem Solver

to Capacity Builder

Being the person with every answer can feel useful. Over time, it can teach your team to wait for you.

Practise coaching questions that help others build judgment and make decisions.

04
From Approval Seeker

to Self-Authority

Leadership sometimes means delivering uncomfortable feedback, setting a boundary, or making a decision someone won't like.

Work on staying clear and respectful without abandoning your responsibility to lead.

05
From Indispensable

to Multiplying Leader

What if being a valuable leader meant your team needed you less for routine decisions?

Learn to recognize the difference between being involved in everything and creating an environment where others can succeed.

The itinerary

  4. 12:00

    Catered Lunch + Leadership Reflection

Work through boundaries, accountability, difficult conversations, and handling disagreement.

  6. 1:45

    Stop Having All the Answers

  7. 2:30

    Your Leadership Shift Plan

Identify the behaviour you want to leave behind, the leadership behaviour you want to strengthen, and the action you'll begin practising.

The day finishes at 3:00 PM.

Our promise

The Worth It by Lunch Guarantee

Attend the morning session. If by the lunch break you don't believe the day is worth far more than what you paid, tell Lindsey before the afternoon session begins and you'll receive a full refund.

And if you can't attend, you can send someone else in your place at no additional cost before the event.

For organizations investing in their managers

You promoted someone because they were excellent at their job. Now they need to become excellent at leading other people.

You may recognize the pattern.

  • A capable manager is working late because they keep absorbing their team's responsibilities.
  • People come to them for decisions they could make themselves.
  • Difficult conversations get delayed.
  • And the manager spends so much time managing today's problems that they have less time to develop the team for tomorrow.

That has a cost—in leadership time, team independence, and the manager's capacity to do higher-level work.

The Manager to Leader Intensive gives your manager dedicated time to examine these habits and practise alternative approaches.

They also leave with a written action plan and a Sponsor Summary that helps you understand what they're working on and how to support their development.

The cost of the leadership gap

What a stuck manager is really costing you

It never shows up as a line item called "leadership problem." It shows up in lost hours, lost people, and worn-out leaders.

In money

Lost hours. A manager earning $90,000 who spends 8 hours a week on work their team should be doing wastes about $17,000 a year of leadership time.

Turnover. Gallup estimates replacing one employee costs one-half to two times their annual salary, and calls that conservative. One $70,000 team member walking out costs $35,000 to $140,000.

In mental health

Nearly 500,000 Canadians are unable to work in any given week because of mental health problems (Mental Health Commission of Canada).

Over-responsible managers who can't switch off are first in line for burnout, and they pass that pressure down to their teams.

In people

Gallup found managers account for at least 70% of the variance in team engagement, and about half of workers have left a job at some point to get away from a manager.

The manager feels it too: long nights, guilt about boundaries, and quiet doubt about whether they're cut out for this.

$497 pays for itself once your manager gets back about 11 hours. Keep one good employee from leaving, and it pays for itself about 70 times over.

Lindsey Machona is an executive leader, speaker, and identity transformation practitioner.

Lindsey is a certified Executive Coach, Neuro-Linguistic Programming Practitioner, Success Coach, and Belief Clearing Practitioner.

Her background combines organizational leadership with training in human behaviour, coaching, and belief change.

She has worked with leadership and corporate audiences across Alberta, including an inclusive leadership session with a Fortune 500 company, and hosted the sold-out Break Your Identity Ceiling event in Edmonton. Lindsey has also delivered keynotes with the Alberta Council for Global Cooperation, Fearless Women, and the CROWN Women's Conference, speaking about the intersection of identity, subconscious limiting patterns, and leadership.

Lindsey created the Manager to Leader Intensive around a pattern she kept seeing:

Talented, committed people were moving into leadership roles without changing the habits and beliefs they had relied on as individual performers.

Her approach makes room to examine those patterns while keeping the focus on what participants can actually do differently at work.

You bring the leadership situations you're navigating. Lindsey guides you through the process of examining and practising a different response.

Is this intensive right for you?

Designed for those responsible for others.

This experience is designed for people who are responsible for others—or about to become responsible for others. That includes managers, team leads, directors, executives, founders, and business owners with teams.

Especially relevant if…

  • —You're the person everyone comes to when something needs to get done.
  • —Delegating feels harder than simply doing the work yourself.
  • —You want your team to take more ownership.
  • —You're finding it difficult to have clear, uncomfortable conversations.
  • —You're ready to examine how your own habits influence the way your team works.

May not be the right fit if…

  • —You're looking primarily for project-management software, productivity systems, or technical management certification.
  • —You only want a collection of leadership tips without examining your own behaviour.
  • —Or you're not prepared to test a different way of leading during the 30 days after the intensive.

This experience asks you to reflect, participate, and practise.

You don't need to arrive knowing how to do everything.

You do need to be willing to look at what you've been doing and consider what might work better.
